McGregor's argument is not that there are two kinds of workers. It is that there are two kinds of assumptions managers hold about workers, and that each set of assumptions builds a management system that makes itself true. A manager who believes people avoid work and must be coerced will design controls, and people under tight controls behave in ways that look like avoidance. A manager who believes work is natural and people seek responsibility will design for autonomy, and people given autonomy tend to take it.
Theory X and Theory Y are therefore labels for self-fulfilling beliefs, and the book's real subject is the management system those beliefs produce. This is often lost in summaries that reduce the theory to a personality test for managers.
The work belongs to the humanistic turn in management thought that also produced Maslow's hierarchy, Herzberg's two factors and Likert's participative systems. It is the least empirically developed of that group and the most widely quoted, and both facts matter for how a researcher should use it.

McGregor, 1957. The Human Side of Enterprise, first delivered as an address and then published as an article. The two sets of assumptions are named and the self-fulfilling argument is made in compressed form.
McGregor, 1960. The book of the same title. It draws on Maslow's needs hierarchy for its account of why Theory X fails: once lower needs are met, controls aimed at those needs stop motivating, and the higher needs that remain cannot be reached by coercion. The book also treats performance appraisal, salary, promotion and management development through the same lens.
McGregor, 1967, published posthumously. The Professional Manager, which softens some of the earlier contrasts and acknowledges that the two theories are ends of a continuum rather than a dichotomy.
Ouchi, 1981. Theory Z, named in deliberate succession, describing long-term employment, collective decision-making and holistic concern for employees as a third system drawn from Japanese practice. It is a different kind of claim, about organizational culture rather than managerial assumption, and the naming has caused persistent confusion.
Kopelman, Prottas and Davis, 2008, and Kopelman, Prottas and Falk, 2010. The first serious attempts, fifty years after the original, to build a validated measure of Theory X and Y attitudes. The gap between the theory's fame and the date of its first proper measurement scale is itself a fact worth knowing.

أوتشي، ١٩٨١. نظرية Z، سُمّيت تتابعًا مقصودًا، وتصف التوظيف طويل الأمد والقرار الجماعي والعناية الشاملة بالموظّفين نظامًا ثالثًا مستمَدًّا من الممارسة اليابانية. وهي دعوى من نوعٍ آخر، عن ثقافة المنظمة لا عن افتراض المدير، وقد سبّبت التسميةُ خلطًا مستمرًّا.

The mechanism is a loop, not a list. Assumptions shape the design of controls and jobs. The design constrains what behavior is possible. The behavior that results is read as evidence for the assumptions. Under Theory X the loop is stable and self-confirming, which is why McGregor treats it as the harder problem: it does not fail visibly, it simply caps what the organization can get from its people.
Theory Y is not permissive management. McGregor is explicit that Theory Y implies high standards and real accountability, integrated with individual goals rather than imposed against them. The management by objectives movement took its intellectual warrant from this section of the book, including the idea that the subordinate should set the targets and the manager should judge results.

والآلية حلقةٌ لا قائمة. فالافتراضات تشكّل تصميم الضوابط والوظائف. والتصميمُ يقيّد السلوك الممكن. والسلوكُ الناتج يُقرأ دليلًا على الافتراضات. وتحت نظرية X تكون الحلقة مستقرّةً مؤكِّدةً لنفسها، ولهذا يعاملها ماكجريجور المشكلةَ الأصعب: فهي لا تخفق ظاهرًا، بل تسقّف فحسب ما تستطيع المنظمة أخذه من ناسها.
ونظرية Y ليست إدارةً متساهلة. فماكجريجور صريحٌ في أن نظرية Y تقتضي معاييرَ عالية ومساءلةً حقيقية، مدمجةً مع أهداف الفرد لا مفروضةً ضدّها. وقد أخذت حركةُ الإدارة بالأهداف مسوّغها الفكري من هذا القسم من الكتاب، ومنه فكرةُ أن المرؤوس يضع المستهدفات والمديرَ يحكم على النتائج.
Treat it as a framing device unless you measure the assumptions. Most citations of McGregor are decorative: the theory is named, the study proceeds on other constructs. That is acceptable in an introduction and not acceptable as a theoretical contribution. If the theory is doing work in the design, the manager's assumptions must be measured, and the Kopelman scales exist for that purpose.
The testable claim is the loop. Managers' assumptions predict the control system they design; the control system predicts subordinate behavior; subordinate behavior feeds back into the assumptions. Testing any one link is modest. Testing the loop, with managers and their reports measured separately and over time, would be a real contribution and has rarely been done.
Adjacent constructs with stronger measurement. Empowering leadership, psychological empowerment, job autonomy from the job characteristics model, and autonomy support from self-determination theory all operationalize parts of Theory Y with validated scales and substantial evidence. A researcher drawn to McGregor's argument is usually better served by one of these as the measured construct, with McGregor as the framing.
Angles where the setting matters.

والدعوى القابلة للاختبار هي الحلقة. فافتراضاتُ المديرين تتنبّأ بنظام الضبط الذي يصمّمونه؛ ونظامُ الضبط يتنبّأ بسلوك المرؤوسين؛ وسلوكُ المرؤوسين يرتدّ إلى الافتراضات. واختبارُ حلقةٍ واحدة متواضع. أما اختبار الدورة كلّها، بقياس المديرين ومرؤوسيهم منفصلين وعبر الزمن، فإسهامٌ حقيقي قلّما جرى.
بِنياتٌ مجاورة أقوى قياسًا. فالقيادةُ التمكينية، والتمكينُ النفسي، واستقلالُ الوظيفة من نموذج خصائص الوظيفة، ودعمُ الاستقلال من نظرية تقرير المصير، كلُّها تشغّل أجزاءً من نظرية Y بمقاييس مصدَّقة ودليلٍ وافر. والباحثُ الذي تجذبه حجّةُ ماكجريجور يخدمه في الغالب أحدُ هذه بِنيةً مقيسة، مع ماكجريجور تأطيرًا.
زوايا يهمّ فيها السياق.
It is a set of assumptions, not a tested theory. McGregor offered no data and no measurement. For fifty years the theory was cited without an instrument, and the scales that now exist have modest validation. Much of what is attributed to the theory empirically is evidence for adjacent constructs.
It rests on Maslow, and Maslow's hierarchy has weak support. The argument that Theory X stops working once lower needs are met imports the hierarchy's ordering claim, which the evidence does not sustain. The self-fulfilling loop survives without Maslow, but the account of why Theory X fails does not.
The dichotomy flattens a continuum. McGregor himself said as much in his later work. Managers hold mixed and situational assumptions, and the two-label vocabulary invites researchers to classify rather than measure.
It ignores the situation. Contingency theories of leadership showed that directive management outperforms participative management under some conditions, including low subordinate skill, high task ambiguity and time pressure. The theory reads all such cases as Theory X failures, which is not what the evidence says.
The normative message has been read as a description. The book argues that Theory Y is a better basis for management. Textbooks often present it as a finding that Theory Y managers get better results, which McGregor did not show and which later evidence supports only in qualified form.

والثنائية تسطّح متّصلًا. وقد قال ماكجريجور نفسه ذلك في عمله اللاحق. فالمديرون يحملون افتراضاتٍ مختلطة موقفية، ومفرداتُ الوسمين تغري الباحثين بالتصنيف بدل القياس.
وتغفل الموقف. فقد بيّنت نظرياتُ القيادة الظرفية أن الإدارة التوجيهية تتفوّق على التشاركية في ظروفٍ منها انخفاضُ مهارة المرؤوسين وغموضُ المهمة وضغطُ الوقت. والنظريةُ تقرأ كل هذه الحالات إخفاقاتٍ لنظرية X، وليس هذا ما يقوله الدليل.
والرسالة المعيارية قُرئت وصفًا. فالكتاب يحاجّ بأن نظرية Y أساسٌ أفضل للإدارة. والكتبُ المقرَّرة كثيرًا ما تعرضها نتيجةً بأن مديري نظرية Y يحقّقون نتائج أفضل، وهو ما لم يبيّنه ماكجريجور ولا يسنده الدليلُ اللاحق إلا في صورةٍ مقيَّدة.
