Social identity theory begins with a finding that surprised its own authors. When people are sorted into two groups on a basis that is openly trivial, such as a coin toss or a stated preference for one painter over another, they begin at once to favor their own group when dividing rewards, even at a cost to themselves. No history of conflict, no competition for resources and no personal acquaintance is needed. Categorization alone is enough.

The theory's explanation is that part of a person's self-concept is drawn from the groups they belong to. People want a positive self-concept, so they want the groups they belong to to compare well against relevant other groups. Favoring the in-group, and derogating the out-group, are ways of achieving that comparison.

For organizational research the theory does three things. It explains identification with a firm, a profession, a team or a nationality as a psychological process rather than a preference. It predicts when that identification helps performance and when it produces conflict between units. And it supplies a mechanism for a large set of phenomena, from merger integration failures to resistance against outsiders, that would otherwise need separate explanations.

تبدأ نظرية الهوية الاجتماعية من نتيجةٍ أدهشت أصحابها أنفسهم. فحين يُفرَز الناس في جماعتين على أساسٍ تافهٍ صراحةً، كرمية عملةٍ أو تفضيلٍ معلَن لرسّامٍ على آخر، يشرعون فورًا في محاباة جماعتهم عند قسمة المكافآت، ولو على حسابهم. ولا يلزم تاريخُ نزاع، ولا تنافسٌ على موارد، ولا معرفةٌ شخصية. فالتصنيفُ وحده يكفي.

وتفسيرُ النظرية أن جزءًا من مفهوم الشخص لذاته مستمَدٌّ من الجماعات التي ينتمي إليها. والناس يريدون مفهومًا إيجابيًّا لذواتهم، فيريدون لجماعاتهم أن تحسن مقارنتُها بجماعاتٍ أخرى ذات صلة. ومحاباةُ الجماعة الداخلية، والحطُّ من الخارجية، سبيلان إلى تلك المقارنة.

Two

Where It Came From

Tajfel, 1970, and Tajfel, Billig, Bundy and Flament, 1971. The minimal group experiments. Schoolboys sorted by a meaningless criterion allocated more to in-group members than out-group members, and often chose an allocation that maximized the difference between groups over one that maximized the in-group's absolute gain. The result was a problem for every existing theory of intergroup conflict, all of which required real competition.

Tajfel and Turner, 1979. The integrative statement. Social categorization, social identity, social comparison and positive distinctiveness are chained into a single process, and the strategies available to members of a low-status group are set out: leave the group, reinterpret the comparison, or compete to change the group's position.

Turner, 1985, and Turner and colleagues, 1987. Self-categorization theory, the cognitive extension. It explains when a person thinks of themselves as an individual and when as a group member, through the relative accessibility and fit of a category in a given situation. The two theories together are often called the social identity approach.

Ashforth and Mael, 1989. The paper that brought the theory into management research. Organizational identification is treated as a specific form of social identification, with consequences for commitment, cooperation and turnover, and the paper set the agenda for two decades of work.

Hornsey, 2008. A historical review that also records the theory's misreadings, particularly the claim that it predicts out-group hostility, which it does not. In-group favoritism and out-group derogation are distinct and the evidence for the first is much stronger.

Haslam, 2004. The book-length application to organizations, covering leadership, motivation, communication and stress through the same lens.

Salience is situational. A person holds many identities and only one or two are active at a time. Which one is active depends on the situation: a professional identity dominates in a technical meeting, a national one when a foreign delegation arrives, a departmental one when budgets are allocated. Behavior follows the active identity, which is why the same manager can cooperate across units in one meeting and defend turf in the next without any change in personality.

Status and permeability govern the response of low-status groups. When group boundaries are permeable, individuals try to leave for a higher-status group. When boundaries are fixed but the status hierarchy is seen as illegitimate or unstable, the group competes collectively. When the hierarchy is seen as legitimate and stable, the group finds new dimensions on which it compares well. These three predictions are the theory's most useful content for studying workforce segmentation.

The theory predicts in-group love, not out-group hate. Brewer showed the two are separable and that most everyday discrimination is favoritism toward one's own rather than hostility toward others. A study that hypothesizes out-group derogation needs an additional condition, usually threat, and should say so.

Identification is not the same as commitment or satisfaction. Identification is a cognitive statement about the self: the organization's features are also my features. Commitment is an attitude toward the organization as an external object. The two correlate and are often measured with overlapping items, which makes discriminant validity a standing problem in the literature.

والمكانةُ والنفاذية تحكمان استجابة الجماعات منخفضة المكانة. فحين تكون حدود الجماعات نفّاذةً يحاول الأفراد المغادرة إلى جماعةٍ أعلى مكانة. وحين تكون الحدود ثابتةً لكن التراتب يُرى غير مشروعٍ أو غير مستقرّ تتنافس الجماعة جماعيًّا. وحين يُرى التراتب مشروعًا مستقرًّا تجد الجماعة أبعادًا جديدة تحسن فيها مقارنتُها. وهذه التنبّؤات الثلاثة أنفعُ ما في النظرية لدراسة تجزئة القوى العاملة.

تتنبّأ النظرية بحبّ الجماعة الداخلية لا بكره الخارجية. فقد بيّنت بروِر أن الأمرين منفصلان، وأن أكثر التمييز اليومي محاباةٌ للذات لا عداءٌ للآخرين. والدراسةُ التي تفترض الحطَّ من الجماعة الخارجية تحتاج إلى شرطٍ إضافي، هو التهديد عادةً، وينبغي أن تقول ذلك.

والتماهي ليس الالتزام ولا الرضا. فالتماهي عبارةٌ معرفية عن الذات: خصائصُ المنظمة خصائصي أيضًا. والالتزامُ اتجاهٌ نحو المنظمة بوصفها موضوعًا خارجيًّا. ويقترن الاثنان وكثيرًا ما يُقاسان ببنودٍ متداخلة، وهذا يجعل الصدق التمييزي مشكلةً قائمة في الأدبيات.

Using It in Research

Use the theory when the unit of explanation is a group boundary. Merger integration, cross-functional conflict, professional versus managerial identity, headquarters versus subsidiary, and nationals versus expatriates are all settings where behavior changes at a boundary, and the theory tells you which boundary is active and why.

Measure identification with a validated scale and check it against commitment. Mael and Ashforth's six-item scale is standard. Report discriminant validity against affective commitment explicitly, because reviewers will ask, and because a study that cannot separate the two has not tested the theory.

Make salience part of the design, not an assumption. The theory says the active identity depends on the situation, so a survey that asks about organizational identification in the abstract measures a resting state that may not govern behavior at work. Prime the identity, measure it in context, or use an experimental manipulation of salience. Cross-sectional correlations between abstract identification and outcomes are the weakest test available.

Designs that work. Minimal group experiments adapted to organizational tasks; natural experiments around a merger or a restructuring that redraws boundaries; multilevel models where identification at the team level predicts individual behavior; and diary studies that catch identity switching within a working day.

Where the setting makes the theory sharper.

  • Nationals and expatriates in one workforce. A large expatriate share creates a boundary that is visible, legally defined and tied to differences in contract, tenure and mobility. Permeability is low by construction, which is one of the theory's key moderators held fixed by the setting. Studies of cooperation, knowledge sharing and trust across that boundary can test the permeability prediction directly.
  • Localization targets as a status change. When policy raises the share and seniority of nationals sector by sector, the status hierarchy between the two groups shifts on a known schedule. The theory predicts changes in the strategies each group uses, and the schedule gives a timeline to test against.
  • Tribal, regional and family identities at work. Multiple pre-existing group memberships enter the organization with the employee. Which becomes salient in hiring, promotion and team formation, and whether organizational identification can override them, is an open empirical question with practical stakes.
  • Mergers among state-linked entities. Consolidations driven by national programmes redraw boundaries at speed, often between organizations with strong pre-existing identities. Post-merger identification is the classic application and the setting supplies frequent cases.
  • Giga-project workforces. Large projects assemble contractors, consultants and client staff from many employers into one site. Whether a project identity forms, how fast, and whether it predicts safety and quality behavior more strongly than employer identity is a question the theory is built to answer.

وقِس التماهي بمقياسٍ مصدَّق وافحصه في مقابل الالتزام. فمقياسُ مايل وآشفورث ذو البنود الستة هو المعيار. وأبلغ الصدقَ التمييزي في مقابل الالتزام الوجداني صراحةً، لأن المحكّمين سيسألون، ولأن دراسةً لا تستطيع فصل الاثنين لم تختبر النظرية.

اجعل البروز جزءًا من التصميم لا افتراضًا. فالنظرية تقول إن الهوية النشطة تتبع الموقف، فالمسحُ الذي يسأل عن التماهي التنظيمي مجرَّدًا يقيس حالةَ سكونٍ قد لا تحكم السلوك في العمل. فهيّئ الهوية، أو قِسها في سياقها، أو استعمل تلاعبًا تجريبيًّا بالبروز. والاقتراناتُ المقطعية بين التماهي المجرَّد والنتائج أضعفُ اختبارٍ متاح.

تصاميم تنجح. تجاربُ الجماعة الدنيا مكيَّفةً لمهامّ تنظيمية؛ وتجاربُ طبيعية حول اندماجٍ أو إعادة هيكلةٍ تعيد رسم الحدود؛ ونماذجُ متعدّدة المستويات يتنبّأ فيها التماهي على مستوى الفريق بسلوك الفرد؛ ودراساتُ اليوميات التي تلتقط تبديل الهوية داخل يوم العمل.

وحيث يجعل السياقُ النظريةَ أحدّ.

  • المواطنون والوافدون في قوى عاملةٍ واحدة. فحصّةٌ كبيرة من الوافدين تنشئ حدًّا مرئيًّا، معرَّفًا نظامًا، مرتبطًا بفروقٍ في العقد والمدة والحركة. والنفاذيةُ منخفضة بالبناء، وهذا أحد وسطاء النظرية الرئيسة مثبَّتًا بالسياق. ودراساتُ التعاون وتقاسم المعرفة والثقة عبر ذلك الحدّ تستطيع اختبار تنبّؤ النفاذية مباشرة.
  • مستهدفات التوطين تغيّرًا في المكانة. فحين ترفع السياسةُ حصّةَ المواطنين وأقدميّتهم قطاعًا قطاعًا يتزحزح تراتبُ المكانة بين الجماعتين على جدولٍ معلوم. وتتنبّأ النظرية بتغيّراتٍ في الاستراتيجيات التي تستعملها كل جماعة، والجدولُ يعطي خطًّا زمنيًّا للاختبار عليه.
  • الهويات القبلية والمناطقية والعائلية في العمل. فعضوياتٌ جماعية متعدّدة سابقة تدخل المنظمة مع الموظّف. وأيُّها يبرز في التوظيف والترقية وتكوين الفرق، وهل يستطيع التماهي التنظيمي أن يعلو عليها، سؤالٌ تجريبي مفتوح ذو رهاناتٍ عملية.
  • الاندماجات بين الكيانات المرتبطة بالدولة. فالتوحيداتُ التي تسوقها البرامج الوطنية تعيد رسم الحدود بسرعة، وكثيرًا بين منظماتٍ ذات هوياتٍ سابقة قوية. والتماهي بعد الاندماج هو التطبيق الكلاسيكي، والسياقُ يقدّم حالاتٍ متكرّرة.
  • قوى عاملة المشاريع العملاقة. فالمشاريعُ الكبرى تجمع مقاولين واستشاريين وموظّفي عميلٍ من أصحاب عملٍ كثيرين في موقعٍ واحد. وهل تتكوّن هويةُ مشروع، وبأي سرعة، وهل تتنبّأ بسلوك السلامة والجودة أقوى مما تفعل هويةُ صاحب العمل، سؤالٌ بُنيت النظرية لتجيب عنه.

Limits and Critique

The minimal group result has competing explanations. Rabbie and others argued that participants in minimal group studies expected reciprocity from in-group members, which makes favoritism instrumental rather than identity-driven. The debate is unresolved, and the theory's motivational core, the need for positive distinctiveness, is harder to demonstrate than the categorization effect itself.

The self-esteem hypothesis has weak support. The theory predicts that in-group favoritism raises self-esteem and that low self-esteem motivates favoritism. Reviews find the first partly supported and the second largely not. A study that leans on self-esteem as the mechanism is standing on the theory's least secure ground.

Organizational identification is often measured but rarely manipulated. The organizational literature is dominated by cross-sectional surveys, which cannot separate identification from its consequences and cannot test the situational salience claim that is the theory's most distinctive feature.

The theory says little about which identity wins. Self-categorization theory offers accessibility and fit as the answer, but these are hard to specify in advance for real organizational settings where many identities are chronically accessible at once.

It can be used to excuse discrimination as natural. Showing that categorization alone produces favoritism does not make favoritism acceptable, and the theory's own framework includes conditions under which bias is reduced: superordinate goals, cross-cutting categories, and a shared identity that includes the former out-group. Research that stops at documenting bias has used half the theory.

Use social identity theory when behavior changes at a group boundary and you can say which boundary is active. Measure identification with a validated scale and show it is distinct from commitment. Build salience into the design rather than assuming it. Predict favoritism, not hostility, unless you have measured threat. In a workforce with a large expatriate share, explicit localization targets and strong pre-existing identities, the theory's key moderators are unusually visible, and that is an advantage to exploit rather than a complication to control away.

الحدود والنقد

لنتيجة الجماعة الدنيا تفسيراتٌ منافسة. فقد رأى رابي وغيرُه أن المشاركين في دراسات الجماعة الدنيا توقّعوا المعاملةَ بالمثل من أعضاء جماعتهم، وهذا يجعل المحاباة أداتيةً لا مسوقةً بالهوية. والجدلُ غير محسوم، والنواةُ الدافعية للنظرية، أي الحاجة إلى التمايز الإيجابي، أصعبُ إثباتًا من أثر التصنيف نفسه.

وفرضيةُ تقدير الذات ضعيفة السند. فالنظرية تتنبّأ بأن محاباة الجماعة الداخلية ترفع تقدير الذات، وأن انخفاض تقدير الذات يدفع إلى المحاباة. وتجد المراجعاتُ الأولى مسنودةً جزئيًّا والثانية غير مسنودة في معظمها. والدراسةُ التي تتّكئ على تقدير الذات آليةً تقف على أوهى أرض النظرية.

والتماهي التنظيمي كثيرًا ما يُقاس وقلّما يُتلاعَب به. فالأدبياتُ التنظيمية تسودها المسوحُ المقطعية، وهي لا تستطيع فصل التماهي عن عواقبه ولا اختبارَ دعوى البروز الموقفي التي هي أميزُ ما في النظرية.

والنظرية قليلة القول في أيّ هويةٍ تغلب. فنظريةُ التصنيف الذاتي تقدّم يُسر الوصول والملاءمة جوابًا، لكن تحديدَهما مسبقًا عسير في سياقاتٍ تنظيمية حقيقية تكون فيها هوياتٌ كثيرة ميسورةَ الوصول معًا على الدوام.

ويمكن استعمالها لتبرير التمييز بوصفه طبيعيًّا. فبيانُ أن التصنيف وحده ينتج المحاباة لا يجعل المحاباة مقبولة، وإطارُ النظرية نفسه يتضمّن شروطًا يقلّ فيها التحيّز: الأهدافُ العليا، والفئاتُ المتقاطعة، وهويةٌ مشتركة تضمّ الجماعةَ الخارجية السابقة. والبحثُ الذي يقف عند توثيق التحيّز قد استعمل نصف النظرية.

استعمل نظرية الهوية الاجتماعية حين يتغيّر السلوك عند حدٍّ بين جماعات وتستطيع القول أيُّ حدٍّ نشط. وقِس التماهي بمقياسٍ مصدَّق وبيّن تمايزَه عن الالتزام. وابنِ البروز في التصميم بدل افتراضه. وتنبّأ بالمحاباة لا بالعداء ما لم تقس التهديد. وفي قوى عاملةٍ ذات حصّةٍ كبيرة من الوافدين، ومستهدفاتِ توطينٍ صريحة، وهوياتٍ سابقة قوية، تكون وسطاءُ النظرية الرئيسة ظاهرةً على نحوٍ غير معتاد، وتلك ميزةٌ تُستثمر لا تعقيدٌ يُضبَط ليزول.
