Gibson Burrell and Gareth Morgan gave organizational and social research one of its most durable and widely taught maps: a simple two-by-two grid that sorts all such research into four paradigms. Its lasting power is that it captures, in a single picture, the two deepest choices a social researcher makes, and shows that combining them yields four genuinely different, internally coherent ways of seeing the social world.

The map matters because it breaks the quiet assumption that there is only one proper way to study organizations. Much management research proceeds as though the measurement-based, order-seeking approach of the natural sciences were simply what research is, rather than one option among several. By laying the alternatives side by side on two axes, Burrell and Morgan force that assumption into the open and turn the researcher's own position into a conscious, arguable choice rather than an inherited default, which is precisely the reflective move a doctoral study requires.

This framework sets out why the two authors wrote, the two axes the map is built on, the four paradigms in detail with a diagram, the historical dominance of one of them in management studies, the controversial claim that the paradigms are incommensurable, how to use the map to locate your own work, and the main criticisms it has attracted. It is my own synthesis, written in my own words and grounded in recognized scholarship.

Two

The One-Best-Way Assumption

To understand the map, it helps to understand the frustration that produced it. Burrell and Morgan were reacting against a field that had, in their view, mistaken one narrow tradition for the whole of legitimate research.

By the late 1970s, the study of organizations was dominated by an approach that treated organizations as objective systems to be measured, that sought general laws of how they function, and that aimed largely at making them work better. This approach had real achievements, but its dominance was so complete that its assumptions had become invisible: researchers no longer experienced them as choices at all, but simply as the correct way to do serious work. Anything that departed from measurement and the search for order tended to be seen not as a different kind of valid inquiry but as soft, unscientific, or not really research.

Burrell and Morgan set out to show that this dominant approach was one paradigm among several, resting on particular and contestable assumptions about the nature of society and of social science. Their aim was emancipatory in a modest sense: to give researchers a map on which they could see the alternatives clearly, recognize that their own position was a choice, and appreciate that work done from other quadrants was pursuing different and legitimate goals rather than failing at the dominant one. The two-by-two grid was their instrument for making the whole landscape visible at once.

Note: A dominant paradigm is dangerous precisely because it stops feeling like a paradigm. Burrell and Morgan's map works by making the invisible assumptions of the mainstream visible again as choices.

Three

The Two Axes

The whole map is generated by two questions set at right angles to one another. Each question is itself a spectrum, but Burrell and Morgan treat each as a broad choice between two poles, and it is the crossing of the two that produces the four paradigms.

The first axis concerns the nature of social science, and runs from the subjective to the objective. At the objective pole, the researcher assumes a real social world that exists independently and can be studied with the methods of natural science, through measurement, the search for regularities, and detached observation. At the subjective pole, the researcher assumes that social reality is created through human meaning and interpretation, so it must be understood from within rather than measured from outside. This axis gathers together the deeper assumptions about ontology, epistemology, human nature, and method into a single dimension.

The second axis concerns the nature of society, and runs from regulation to radical change. At the regulation pole, the researcher assumes that society is fundamentally cohesive, ordered, and tending toward stability and consensus, and research seeks to explain and improve how this ordered system works. At the radical change pole, the researcher assumes that society is marked by deep conflict, domination, and contradiction, and tends toward transformation, so research seeks to expose and challenge structures of power rather than to smooth their functioning. This axis is about the researcher's stance toward the social order: whether the aim is to understand and improve it, or to critique and change it.

  • Subjective to objective: is social reality built from meaning, or a measurable thing independent of us?
  • Regulation to radical change: is society ordered and to be improved, or conflicted and to be transformed?
Note: The second axis is the one mainstream research most often forgets it has chosen. Assuming society is basically orderly, and that the job is to make it run better, is itself a stance, not a neutral starting point.

The Four Paradigms

Crossing the two axes produces four quadrants, each a coherent worldview with its own questions, methods, and purposes. The grid below places them, and the notes that follow give each its character.

The functionalist paradigm, objective and regulation-oriented, is the mainstream of management and organizational research. It assumes a real, measurable social world that is basically orderly, and it seeks practical, cause-and-effect explanations that help systems work better. Most surveys, experiments, and statistical studies of organizations live here. The interpretive paradigm, subjective and regulation-oriented, also seeks to understand a stable social order, but from within: it treats social reality as built from shared meaning and aims to understand how people make sense of their world, through methods such as ethnography and in-depth interviewing, without necessarily seeking to change it.

The radical humanist paradigm, subjective and change-oriented, shares the interpretive concern with meaning and consciousness but adds a critical, emancipatory purpose: it examines how people's very ways of thinking can be shaped and constrained by social arrangements, often in order to free them from those constraints. The radical structuralist paradigm, objective and change-oriented, also seeks transformation but locates the sources of conflict in real, objective structures, economic and political, rather than in consciousness, and analyzes the deep structural contradictions and power relations that drive social change. The two lower quadrants seek to understand and improve the existing order; the two upper quadrants seek to critique and transform it.

Note: Each quadrant is internally coherent and judges good work by its own standards. Praising interpretive work for lacking generalizability, or functionalist work for lacking rich meaning, misunderstands what each set out to do.

The Dominance of One Quadrant

A central message of the map is not just that four paradigms exist, but that one of them has overwhelmingly dominated the study of organizations, and that this dominance has shaped what the field can even see.

The functionalist quadrant is where the great majority of mainstream management and organizational research has always sat. Textbooks, leading journals, and doctoral training have overwhelmingly assumed an objective, measurable social world and a regulatory purpose of making organizations more effective. There are real reasons for this: the approach yields generalizable findings, connects naturally to the interests of managers and funders, and carries the prestige of resembling natural science. But the effect is that alternative questions, about meaning, about power, about whose interests an organization serves, are systematically underasked, because the dominant paradigm does not naturally raise them.

Burrell and Morgan's point in highlighting this is not to attack functionalist research, which has genuine value, but to make its dominance visible so that it becomes a choice rather than an unexamined default. Once a researcher sees that the mainstream sits in one quadrant, they can ask whether their own question is really best served there, or whether it belongs in the interpretive quadrant because it is about meaning, or in one of the change-oriented quadrants because it is about power and transformation. The map thereby widens the range of questions a researcher is willing to treat as legitimate, which is its most practical benefit.

Note: If almost every study you read sits in one quadrant, that is a fact about the field's habits, not about the nature of good research. Noticing it is the first step to asking questions the mainstream tends to skip.
الخامس

هيمنة ربعٍ واحد

رسالة مركزية للخريطة ليست فقط أن أربعة نماذج موجودة، بل أن أحدها هيمن هيمنةً ساحقة على دراسة المنظمات، وأن هذه الهيمنة شكّلت ما يستطيع الحقل رؤيته أصلًا.

الربع الوظيفي حيث جلست دومًا الأغلبية العظمى من بحث الإدارة والمنظمات السائد. فالكتب المرجعية والمجلات الرائدة وتدريب الدكتوراه افترضت بأغلبية ساحقة عالمًا اجتماعيًا موضوعيًا قابلًا للقياس وغرضًا تنظيميًا لجعل المنظمات أكثر فاعلية. وثمّة أسباب حقيقية لهذا: فالمقاربة تعطي نتائج قابلة للتعميم، وتتّصل طبيعيًا بمصالح المديرين والممولين، وتحمل هيبة مشابهة العلم الطبيعي. لكن الأثر أن أسئلةً بديلة، عن المعنى وعن السلطة وعن مصالح مَن تخدم المنظمة، تُطرَح بأقلّ منهجيًا، لأن النموذج المهيمن لا يثيرها طبيعيًا.

ومقصد بوريل ومورجان في إبراز هذا ليس مهاجمة البحث الوظيفي، ذي القيمة الحقيقية، بل جعل هيمنته مرئية لتصير خيارًا لا افتراضًا غير مفحوص. فمتى رأى الباحث أن التيار السائد يجلس في ربع واحد، أمكنه سؤال أسؤاله يُخدَم أفضل هناك فعلًا، أم ينتمي للربع التفسيري لأنه عن المعنى، أم لأحد الربعَين الباحثَين عن التغيير لأنه عن السلطة والتحوّل. وبذلك توسّع الخريطة مدى الأسئلة التي يقبل الباحث معاملتها كمشروعة، وهي فائدتها الأعملية.

Six

The Incommensurability Thesis

Burrell and Morgan attached a strong and controversial claim to their map: that the four paradigms are, in their fundamental assumptions, mutually incommensurable, so that a researcher should work coherently within one rather than mixing them. This thesis has been debated ever since.

Their reasoning was that because the paradigms rest on opposed assumptions about the nature of reality and of society, they are not points on a single scale but genuinely separate worldviews, each with its own internally valid logic. To try to combine them, they argued, is to fall into incoherence, because an assumption fundamental to one paradigm contradicts an assumption fundamental to another. On this strong reading, a researcher must choose a paradigm and accept that work in another quadrant is not better or worse by their own standards but simply answering different questions from within a different and closed frame of reference.

Later scholars have pushed back. Some argue that the boundaries are less absolute than Burrell and Morgan claimed, and that thoughtful multi-paradigm research, which deliberately studies a phenomenon from more than one quadrant to gain a richer picture, is both possible and valuable, as long as the researcher is clear about the shift. Others defend a softer position of paradigm interplay, moving between paradigms in sequence rather than blending them incoherently. The debate is genuinely open, and a doctoral researcher does not have to resolve it, but they should know it exists, because it bears directly on whether a mixed-paradigm design can be defended and on how carefully any such combination must be argued.

Note: You need not accept the strong incommensurability thesis, but you must engage it. A study that quietly mixes paradigms without acknowledging the tension invites exactly the incoherence Burrell and Morgan warned about.

أطروحة اللاقياسية

Seven

Using the Map, and References

The grid earns its place when a researcher uses it to locate their own work honestly and to read others more generously. In practice it does three concrete jobs.

First, it helps a researcher position their study. By asking which view of social science and which view of society their research question assumes, a researcher can name their paradigm out loud and justify the design that flows from it, which is exactly what a strong methodology chapter needs. Second, it clarifies debates in a literature. Much apparent disagreement between studies turns out, on inspection, to be a difference of quadrant rather than a dispute over facts, and seeing this keeps a literature review fair, because it stops the researcher from treating work built on different assumptions as simply wrong. Third, it guards against a subtle error: judging research from one quadrant by the standards of another, and thereby dismissing perfectly good work for failing to deliver a virtue it never aimed at.

Whether or not one accepts the strong incommensurability thesis, the map remains a superb instrument for thinking clearly about where research stands and why. For a doctoral researcher its greatest gift is self-awareness: the ability to say, explicitly and defensibly, this is the quadrant my work occupies, these are the assumptions it rests on, and this is why that is the right place from which to ask my question. That clarity is worth more than any single methodological technique.

Bottom line: two questions, four worldviews. Use the grid to name your own paradigm, to read rival work on its own terms rather than yours, and to make your position a conscious, defensible choice instead of an inherited habit.

أولًا، تساعد الباحث على تحديد موضع دراسته. فبسؤال أي رؤية للعلم الاجتماعي وأي رؤية للمجتمع يفترضها سؤاله البحثي، يستطيع تسمية نموذجه جهرًا وتبرير التصميم النابع منه، وهو بالضبط ما يحتاجه فصل المنهجية القوي. وثانيًا، توضّح الجدالات في أدبيات. فكثير من الخلاف الظاهر بين الدراسات يتبيّن، بالفحص، أنه فرق ربع لا نزاع على وقائع، ورؤية هذا تُبقي المراجعة منصفة، إذ تمنع الباحث من معاملة عمل مبنيّ على افتراضات مختلفة كأنه خطأ ببساطة. وثالثًا، تحرس من خطأ دقيق: الحكم على بحث من ربع بمعايير ربع آخر، فيُنبَذ عمل جيّد تمامًا لفشله في تقديم فضيلة لم يهدف إليها.

وسواء قبِل المرء أطروحة اللاقياسية القوية أم لا، تبقى الخريطة أداةً بديعة للتفكير الواضح في أين يقف البحث ولماذا. وأعظم هدية لها لباحث الدكتوراه الوعي الذاتي: القدرة على القول، صراحةً وبقابلية دفاع، هذا هو الربع الذي يشغله عملي، وهذه افتراضاته، ولهذا هو المكان الصحيح لطرح سؤالي منه. وتلك الوضوح أثمن من أي تقنية منهجية مفردة.
