Research ethics is not a form to be completed before fieldwork. It is a set of obligations to the people whose lives your study touches, and those obligations shape the design rather than following it. A study whose ethics were considered after the design was fixed usually has to change the design.

Business and organizational research carries risks that generic ethics training does not cover well. Participants are usually employees, which means they have an employer with power over them, and that employer is often the party granting you access. Consent obtained through a manager may not be voluntary in any meaningful sense. Anonymity is difficult when a study has six participants from one department, because colleagues can identify each other from a quotation. And the findings may affect real decisions about real people's jobs.

The four principles that govern the field are stable and worth knowing by name, because every specific rule is one of them applied to a situation. Respect for persons means people decide for themselves on adequate information. Beneficence means maximising benefit and minimising harm. Justice means burdens and benefits are fairly distributed. Integrity means the research is honestly conducted and honestly reported.

This framework covers the four principles, informed consent as a process rather than a signature, confidentiality and the specific difficulties of anonymity in organizational settings, data protection, the ethics of organizational access, and how to write the section. It is my own synthesis, written in my own words and grounded in recognized scholarship.

Note: Ethics approval takes weeks and sometimes months, and no data may be collected before it is granted. Data collected in advance of approval usually cannot be used, and that is a genuinely unrecoverable loss.

أخلاقيات البحث ليست نموذجًا يُملأ قبل العمل الميداني. إنها مجموعة التزامات تجاه من تمسّ دراستك حياتهم، وتلك الالتزامات تشكّل التصميم لا تتبعه. والدراسة التي نُظر في أخلاقياتها بعد تثبيت التصميم تضطر عادةً إلى تغيير التصميم.

Two

The Four Principles

The principles are not abstractions. Each generates specific design requirements, and knowing which principle a requirement comes from tells you how to handle a case the rules do not cover.

Respect for persons generates informed consent, the right to withdraw at any time without giving a reason and without consequence, and the requirement of additional protection for anyone whose capacity to consent freely is reduced. In organizational research the reduction is usually structural rather than personal: a junior employee asked to participate by their manager is not in a free position, whatever their capacity.

Beneficence generates the requirement to weigh benefit against harm. Harm in business research is rarely physical and is usually one of four kinds: professional harm, where a participant's career suffers because something they said became known; psychological harm from questions about stress, conflict, or failure; reputational harm to an organization identified in a report; and the burden of time itself, which is a real cost to someone participating in their working day.

Justice generates fairness in who is asked to participate and who benefits. In practice this means not concentrating the burden on the most accessible or least powerful group, and not excluding groups whose inclusion is inconvenient. A study of workplace policy that interviews only managers because they are easier to reach has a justice problem as well as a validity one.

Integrity generates honesty in conduct and reporting: no fabrication, no falsification, no selective reporting of results that fit the argument, no plagiarism, and full disclosure of funding and of any interest that could be seen to influence the work. It also covers authorship, and covers not overstating findings, which is an ethical matter and not only a stylistic one.

Two situations recur where the principles conflict and judgement is required. Covert observation may produce valid data unobtainable otherwise but denies consent, and is defensible only where the public interest is substantial, the risk to participants is minimal, and no alternative exists, all of which must be argued rather than asserted. Reporting harm discovered during research, such as a serious safety breach, sets confidentiality against beneficence, and the resolution should be anticipated in the consent form by stating in advance the circumstances under which confidentiality would not hold.

Note: Anticipate conflicts in the protocol rather than resolving them under pressure in the field. A consent form that already states the limits of confidentiality protects the participant and the researcher, and inventing a policy mid-study protects neither.

واحترام الأشخاص يولّد الموافقة المستنيرة، وحق الانسحاب في أي وقت دون إبداء سبب ودون عواقب، ومتطلب حماية إضافية لكل من تقل قدرته على الموافقة بحرية. وفي بحوث المنظمات يكون النقص بنيويًا لا شخصيًا عادةً: فموظف مبتدئ يطلب منه مديره المشاركة ليس في موقع حر، أيًّا كانت قدرته.

والإحسان يولّد متطلب وزن النفع مقابل الضرر. والضرر في بحوث الأعمال نادرًا ما يكون بدنيًا وهو عادةً أحد أربعة: ضرر مهني، حيث تتضرر مسيرة مشارك لأن شيئًا قاله صار معلومًا؛ وضرر نفسي من أسئلة عن الضغط أو النزاع أو الإخفاق؛ وضرر سمعة لمنظمة معرَّفة في تقرير؛ وعبء الوقت نفسه، وهو كلفة حقيقية على من يشارك في يوم عمله.

والعدالة تولّد الإنصاف في من يُطلب منه المشاركة ومن ينتفع. وعمليًا يعني هذا عدم تركيز العبء على أكثر الفئات إتاحةً أو أقلها سلطةً، وعدم استبعاد فئات يكون إدراجها غير مريح. فدراسة لسياسة مكان العمل تقابل المديرين فقط لأنهم أسهل بلوغًا لديها مشكلة عدالة إلى جانب مشكلة الصدق.

والنزاهة تولّد الأمانة في الإجراء والإبلاغ: فلا اختلاق ولا تزوير ولا إبلاغ انتقائي بالنتائج التي تلائم الحجة ولا سرقة علمية، وإفصاح كامل عن التمويل وعن أي مصلحة قد تُرى مؤثرة في العمل. وتغطي أيضًا التأليف، وتغطي عدم المبالغة في النتائج، وهذه مسألة أخلاقية لا أسلوبية فحسب.

وموقفان يتكرران حيث تتعارض المبادئ ويلزم الحكم. الملاحظة الخفية قد تنتج بيانات صادقة يتعذر الحصول عليها بغير ذلك لكنها تنكر الموافقة، وهي قابلة للدفاع فقط حيث تكون المصلحة العامة كبيرة والخطر على المشاركين ضئيلًا ولا بديل موجودًا، وهذا كله يجب أن يُحاجّ به لا أن يُجزَم. والإبلاغ عن ضرر اكتُشف أثناء البحث، كخرق سلامة جسيم، يضع السرية مقابل الإحسان، والحل ينبغي استباقه في نموذج الموافقة بذكر الظروف التي لن تصمد فيها السرية سلفًا.

Confidentiality, Anonymity, and Data Protection

Two terms are used interchangeably and mean different things, and the difference determines what you can promise.

An interview study is almost never anonymous, because you met the participant. What it offers is confidentiality plus non-attribution, and saying so accurately is better than promising anonymity you cannot deliver. A survey with no identifying fields can be anonymous, provided the combination of demographic fields does not identify someone: department, role, tenure, and gender together can single out one person in a small unit, which is called deductive disclosure and is the most overlooked risk in organizational surveys.

Four practical measures reduce that risk. Collect fewer identifiers than instinct suggests, since every demographic field is a step towards identification and many are never used in analysis. Report in bands rather than exact values where precision is not needed. Suppress small cells when reporting subgroup results, since a table row with two people is a disclosure. And check quotations for internal recognisability: a quotation identifying a role and an incident is identifiable to colleagues even when no name appears, and paraphrasing or removing the incident detail solves it.

Organizational anonymity deserves separate thought. Describing a study as conducted in a large telecommunications operator in a small market names the organization to anyone in the industry. Where the organization is potentially identifiable, either obtain explicit consent to describe it at that level or generalise the description further, and remember that the organization has an interest here that the individual participants do not.

Data protection is a legal obligation as well as an ethical one, and the requirements are broadly consistent across regimes. Collect only what you need. Store data encrypted, on institutional systems rather than personal devices or consumer cloud accounts. Separate identifiers from data and keep the linking key separately. Restrict access to named people. Set and honour a retention period, and delete or fully anonymise at the end of it. Recording, transcription, and translation services are third parties and require an agreement, since sending audio of identifiable participants to an external service without one is a breach regardless of how the service handles it.

Note: Anonymise at transcription rather than later. Replace names, places, and identifying details with codes as you transcribe, keep the key in a separate encrypted file, and the raw recording becomes the only identifying artefact, which you can then delete on a defined schedule.

وأربعة تدابير عملية تخفّض ذلك الخطر. اجمع معرّفات أقل مما يوحي الحدس، فكل حقل ديموغرافي خطوة نحو التعريف وكثير منها لا يُستخدَم في التحليل أبدًا. وأبلغ بفئات لا بقيم دقيقة حيث لا تلزم الدقة. واكبت الخانات الصغيرة عند الإبلاغ بنتائج الفئات الفرعية، فصفُّ جدولٍ فيه شخصان إفصاح. وافحص الاقتباسات بحثًا عن التعرف الداخلي: فاقتباسٌ يعرّف دورًا وحادثة قابل للتعرف لدى الزملاء حتى حين لا يظهر اسم، وإعادةُ الصياغة أو حذف تفصيل الحادثة يحل ذلك.

وإخفاء هوية المنظمة يستحق تفكيرًا منفصلًا. فوصفُ دراسة بأنها أُجريت في «مشغّل اتصالات كبير في سوق صغيرة» يسمّي المنظمة لكل من في القطاع. وحيث تكون المنظمة قابلة للتعريف احتمالًا، فإما احصل على موافقة صريحة لوصفها بذلك المستوى أو عمّم الوصف أكثر، وتذكّر أن للمنظمة مصلحةً هنا ليست للمشاركين الأفراد.

وحماية البيانات التزام قانوني إلى جانب كونها أخلاقيًا، والمتطلبات متسقة عمومًا عبر الأنظمة. اجمع ما تحتاجه فقط. وخزّن البيانات مشفَّرة، على أنظمة مؤسسية لا على أجهزة شخصية أو حسابات سحابية استهلاكية. وافصل المعرّفات عن البيانات واحفظ مفتاح الربط منفصلًا. وقيّد الوصول بأشخاص مسمّين. واضبط فترة احتفاظ والتزم بها، واحذف أو أخفِ الهوية كليًا في نهايتها. وخدمات التسجيل والتفريغ والترجمة أطرافٌ ثالثة وتتطلب اتفاقًا، لأن إرسال صوت مشاركين قابلين للتعريف إلى خدمة خارجية بلا اتفاق خرقٌ بصرف النظر عن كيفية تعامل الخدمة معه.

ملاحظة: أخفِ الهوية عند التفريغ لا لاحقًا. استبدل بالأسماء والأماكن والتفاصيل المعرِّفة رموزًا وأنت تفرّغ، واحفظ المفتاح في ملف مشفَّر منفصل، فيصير التسجيل الخام الأثر المعرِّف الوحيد، وتستطيع عندئذ حذفه بجدول محدَّد.

Organizational Access and Writing the Section

Access in business research is granted by someone with an interest in the findings, and that fact creates obligations that generic ethics guidance does not address.

The gatekeeper problem is that the person granting access has power over the participants and may expect something in return: a report, a recommendation, or a finding. Settle three things in writing before fieldwork begins. What the organization will receive, which should be an aggregate report and never individual data. Whether the organization may review outputs, and if so, whether that review can require changes; a right to comment is acceptable, a right to veto findings is not and should be refused. And what happens if the findings are unfavourable, which is the question nobody asks and the one that causes the most difficulty later.

Insider research, where the researcher studies their own organization, is common in professional doctorates and carries specific issues. Colleagues may feel unable to decline. Information may reach you in your employee role that you cannot ethically use as data. Your existing relationships shape what people say. None of this rules out insider research, which has real advantages in access and understanding, but all of it must be disclosed and managed: separate the roles explicitly, tell participants which role you are in when you speak to them, and state in the methodology how you handled information obtained outside the research process.

Power differences within the sample deserve attention. Interviewing a chief executive and a junior employee about the same policy involves different risks: the executive risks reputation, the employee risks their job. Protections should be proportionate to exposure, and the same procedure is not equally protective for both.

Writing the section takes about a page and follows a fixed order. State the approval: the body, the reference, and the date. State the consent process: what participants were told, how consent was obtained and recorded, and the withdrawal terms. State the confidentiality measures: what was anonymised, how, and what the limits are. State the data protection arrangements: storage, access, retention, and disposal. State the access arrangement: who granted it, on what terms, and what the organization receives. And state any residual ethical issue and how it was handled.

That last element separates a real ethics section from a formality. Every organizational study has at least one unresolved tension, and naming it, for example that participants were recruited with the knowledge of their department head, which may have affected willingness to participate and was mitigated by direct scheduling and by not sharing any participation record, demonstrates that ethics governed the design rather than decorating it.

Bottom line: ethics shapes the design rather than following it, and four principles generate every rule: respect for persons, beneficence, justice, and integrity. Consent requires information, comprehension, voluntariness, and documentation, and voluntariness is what organizational access most often compromises. Distinguish anonymity from confidentiality and promise only what you can deliver, watching for deductive disclosure and internal recognisability. Settle access terms in writing before fieldwork, refuse any veto over findings, and write a section that names approval, consent, confidentiality, data protection, access terms, and at least one residual tension with its mitigation.

الوصول التنظيمي وكتابة القسم

الوصول في بحوث الأعمال يمنحه شخص له مصلحة في النتائج، وتلك الواقعة تخلق التزامات لا تعالجها الإرشادات الأخلاقية العامة.

ومشكلة حارس البوابة أن مانح الوصول له سلطة على المشاركين وقد يتوقع شيئًا في المقابل: تقريرًا أو توصية أو نتيجة. احسم ثلاثة أمور كتابةً قبل بدء العمل الميداني. ما الذي ستتلقاه المنظمة، وينبغي أن يكون تقريرًا مجمَّعًا لا بيانات فردية أبدًا. وهل يجوز للمنظمة مراجعة المخرجات، وإن جاز فهل تستطيع تلك المراجعة اشتراط تغييرات؛ فحق التعليق مقبول، وحق نقض النتائج ليس مقبولًا وينبغي رفضه. وماذا يحدث إن كانت النتائج غير مواتية، وهذا السؤال الذي لا يسأله أحد وهو الذي يسبب أكبر صعوبة لاحقًا.

والبحث من الداخل، حيث يدرس الباحث منظمته، شائع في الدكتوراه المهنية ويحمل مسائل محددة. فقد يشعر الزملاء بأنهم لا يستطيعون الرفض. وقد تصلك معلومات بصفتك موظفًا لا تستطيع استخدامها بيانات أخلاقيًا. وعلاقاتك القائمة تشكّل ما يقوله الناس. ولا شيء من هذا يستبعد البحث من الداخل، وله مزايا حقيقية في الوصول والفهم، لكن هذا كله يجب الإفصاح عنه وإدارته: افصل الأدوار صراحةً، وأخبر المشاركين بأي دور أنت فيه حين تخاطبهم، واذكر في المنهجية كيف عالجت المعلومات المحصلة خارج عملية البحث.

وفروق السلطة داخل العيّنة تستحق انتباهًا. فمقابلة رئيس تنفيذي وموظف مبتدئ عن السياسة نفسها تتضمن مخاطر مختلفة: فالتنفيذي يخاطر بسمعته والموظف يخاطر بوظيفته. والحمايات ينبغي أن تتناسب مع التعرض، والإجراء نفسه ليس حاميًا بالقدر نفسه لكليهما.

وكتابة القسم تستغرق نحو صفحة وتتبع ترتيبًا ثابتًا. اذكر الإقرار: الجهة والمرجع والتاريخ. واذكر عملية الموافقة: ما أُخبر به المشاركون، وكيف حُصِّلت الموافقة وسُجّلت، وشروط الانسحاب. واذكر تدابير السرية: ما أُخفيت هويته وكيف وما الحدود. واذكر ترتيبات حماية البيانات: التخزين والوصول والاحتفاظ والإتلاف. واذكر ترتيب الوصول: من منحه وبأي شروط وما الذي تتلقاه المنظمة. واذكر أي مسألة أخلاقية متبقية وكيف عولجت.

وذلك العنصر الأخير يفصل قسم أخلاقيات حقيقيًا عن شكلية. فلكل دراسة تنظيمية توتر غير محلول واحد على الأقل، وتسميتُه، مثلًا أن المشاركين جُنّدوا بعلم رئيس قسمهم، وهذا قد يكون أثّر في الاستعداد للمشاركة وخُفِّف بالجدولة المباشرة وبعدم مشاركة أي سجل مشاركة، تُظهر أن الأخلاقيات حكمت التصميم لا زيّنته.

الخلاصة: الأخلاقيات تشكّل التصميم لا تتبعه، وأربعة مبادئ تولّد كل قاعدة: احترام الأشخاص، والإحسان، والعدالة، والنزاهة. والموافقة تتطلب إعلامًا وفهمًا وطوعيةً وتوثيقًا، والطوعية هي ما ينتهكه الوصول التنظيمي أكثر من غيره. وميّز إخفاء الهوية عن السرية ولا تَعِد إلا بما تستطيع تقديمه، منتبهًا للإفصاح الاستنتاجي وللتعرف الداخلي. واحسم شروط الوصول كتابةً قبل العمل الميداني، وارفض أي نقض على النتائج، واكتب قسمًا يسمّي الإقرار والموافقة والسرية وحماية البيانات وشروط الوصول وتوترًا متبقيًا واحدًا على الأقل مع تخفيفه.
